The highest-producing agents in your market have probably already heard your pitch. Or a version of it: competitive split, strong culture, supportive leadership, great technology platform. Maybe you add a marketing stipend.
It sounds compelling when you say it. The problem is that every brokerage in your market is saying roughly the same thing, and top producers have heard it often enough that they’ve stopped processing it as information. They hear it as background noise and make their actual decision based on something else entirely.
The good news is that “something else entirely” is very specific. And almost nobody in your market is leading with it.
The brokerages winning top producers right now aren’t offering the best split. They’re offering the best system.
After working with over 300 brokerages, we’ve had front-row seats to thousands of agent recruiting decisions. Time back.
Agents who close 20+ deals a year are not doing their own paperwork. They’re at brokerages where transactions are handled. An agent spending 5 fewer hours per deal is not just happier. They are available to close the next one.
Operational reliability.
Commissions paid accurately and on time. Deadlines tracked. Files closed clean. After years at a disorganized brokerage, an operation that simply works, without requiring the agent to chase things, is genuinely rare and genuinely valuable.
A sentence to say.
Agents recruit referrals. They need something specific to say when a colleague asks why they switched. “Our TC handles everything from contract to close at no cost to me” is a sentence. “Great culture” is not.

Top producers are impressed by a brokerage that looks organized, not by agent count. A 30-agent shop with a dedicated TC on every deal and clean operations wins recruiting conversations against a 200-agent brokerage where agents handle their own paperwork.

“We’ll add support once we have more agents.”
The brokerages winning top producers today have the infrastructure today. High performers don’t want to join a brokerage and wait for it to get its act together. They want to feel the difference in the first 30 days. If the infrastructure isn’t ready at onboarding, the retention battle is already lost.
